Motivational aspects of effective work organization in the context of digital business transformation

Abstract: Digital business transformation radically changes traditional approaches to work organization and creates new challenges in the field of personnel motivation. The transition to remote, hybrid and project employment necessitates the adaptation of motivational systems to the conditions of the digital environment, where digital tools, management platforms and analytical systems play a key role. The relevance of the study is due to the need to form effective motivation models that can ensure employee engagement and productivity in new conditions. Purpose. To investigate the motivational aspects of effective work organization in the conditions of digital business transformation, identify problems and challenges of personnel motivation, and analyze scientific approaches and practical models of modern motivational systems. Methods. The study uses a comprehensive approach that includes an analysis of scientific literature, a comparative analysis of traditional and modern theories of motivation, a systematization of practical models of motivational strategies in digital business, and a generalization of empirical data from international organizations and consulting companies on the impact of digitalization on personnel motivation. Results. It has been established that the digitalization of business processes contributes to increasing the efficiency of labor organization through automation, the use of analytical systems and digital management platforms. This has a positive effect on staff motivation, reducing routine tasks and expanding opportunities for self-realization. At the same time, key problems have been identified – technostress, difficulties in adapting to new technologies, the risk of employee isolation, excessive control and transformation of corporate culture. Traditional motivational theories (Maslow, Herzberg, Vroom, Adams) and modern approaches (self-determination, flexible management models, OKR, gamification, Total Rewards) have been analyzed, which proves the need for their integration in the digital environment. Conclusions. Motivational systems in the context of digital transformation should be based on a combination of classical scientific approaches and modern practical models. They should take into account employees' need for flexibility, autonomy, training and support for psychological well-being. The implementation of such systems contributes to increased engagement, productivity and innovation of personnel, which is a key condition for sustainable business development in the digital era.
